In Brazil's online recruitment sector, Vagas.com has distinguished itself by rejecting traditional hierarchy in favor of aradically decentralized and self-managed organization. Founded in 1999 by Mário Kaphan, the company has grown into a leading e-recruitment platform through a long-standing commitment to autonomy, transparency, and purpose-driven work. Its mission is clear: to help people and companies make better employment choices. Over the years, this mission has guided the development of a workplace culture that reflects many of the principles associated with RenDanHeYi, such as close customer connection, distributed authority, and open access to information. While the company does not formally follow the model, its evolution aligns with several of RenDanHeYi's core ideas.

This blog post is part of 80+ case studies of progressive organizations we created for the ZeroDX awards 2025. These organizations embody the principles of RenDanHeYi in their work structures:

  • Zero Distance to customer: Decision what to build is based on insights from the marketplace

  • Autonomy: Small teams with full decision-making autonomy enable speed in execution

  • Shared Rewards: Everyone in the micro-enterprise participates in its financial success.

At the heart of Vagas.com’s operations is a system built on self-management and mutual trust. The organizationfunctions without traditional managers, relying instead on flexible circles where any employee can initiate decisions. These follow a streamlined four-step process that begins with identifying a need, followed by assembling a small group to craft a proposal. Concerns are addressed through open dialogue, and once a decision is made, it is shared across the organization for transparency. The only coordinating role, the orchestrator, offers support but holds no authority. This structure gives those closest to the work the ability to act swiftly and with confidence. Similar to RenDanHeYi's concept of micro-enterprises, individuals at Vagas are empowered to operate with clarity and responsibility within a shared mission.

Such operational freedom is anchored in a broader cultural environment that prioritizes independence and collectiveownership. There are no rigid budgets or top-down roadmaps. Strategic direction emerges organically from ongoing dialogue and shared objectives.

Employees have full access to financial data, strategic planning, and internal discussions, which fosters an environment of accountability and alignment. Cross-functional collaboration is common, with most coordination happening in small, purpose-driven groups. Large meetings are rare and used sparingly, allowing people to focus on meaningful work without distraction. In line with RenDanHeYi's emphasis on transparency and zero distance to users, this setup supports clear communication and fosters continuous learning.

That same spirit carries over into Vagas.com’s approach to innovation. The company developed a proprietary AI+H matching system, combining algorithmic accuracy with human insight to improve hiring outcomes. It has also launchedtools like an AI-powered job description assistant and the Vaga Inteligente service, all built with the goal of makingrecruitment more effective and efficient. These innovations are not imposed from above but evolve from user feedback and internal experimentation. Teams continuously adapt and improve, guided by real-world needs and the freedom torespond to them quickly. This mirrors RenDanHeYi’s approach to innovation led by frontline teams who remain in close contact with market changes.

This model has tangible benefits. Without hierarchy, the organization avoids many delays and inefficiencies that typically slow down decision-making. With its close attention to customer needs, Vagas.com has built lasting trust in the market. By 2024, the platform had registered more than 42 million résumés and served over 68,000 companies. This success was not driven by aggressive expansion, but by a consistent, thoughtful approach to delivering value. The company’s way of working has earned recognition nationally and internationally, not only for its products but for the integrity of its organizational model.

Vagas.com offers a compelling example of how structure and culture can reinforce each other to support both innovation and performance. Its story reminds us that when people are trusted, informed, and given room to act, they don’t just meet expectations, they exceed them. The journey of Vagas.com continues to evolve, offering insight into what the future of work can look like when built on purpose and people.
